This documentary research aimed to 1) synthesize stress management strategies among employees in the hotel industry; and 2) identify cause factors towards stress in the Thai hotel industry through a review and analysis of 20 relevant literature, research articles, textbooks and academic papers from year 1976-2024 by online database. Content analysis is applied for data analysis. The findings revealed that hotel managers and supervisors experience the highest levels of stress, followed by front-office employees who face intense customer expectations and heavy workloads. Major stress factors included role ambiguity and conflicts, work overload, interpersonal tension, job insecurity, and family-related issues. Stress management strategies can be categorized into three levels: 1) organizational level, including policy improvement, fair compensation, and supportive work environments; 2) individual level, namely exercise, relaxation, and emotional regulation; and 3) psychological level such as fostering an internal locus of control. The results highlighted that effective stress management requires both structural measures and the strengthening of individual resilience. This study provides practical implications for organizations to enhance employee well-being, reduce turnover rate, and improve service quality, as well as serving as an academic reference for developing human resource management policies.
